How Membership Became Leadership

I write this as I am attending the virtual 2021 ALA Annual Conference. I am eagerly looking forward to the AASL conference in October to be held in Salt Lake City in person, and come December, I will be going to my state school library association meeting. I’ve been involved with these organizations for over 40 years, and they have impacted my career immeasurably. Without these organization, I wouldn’t have become a leader.

I recognize many of you have chosen not to join ALA or even your state association. I would like to share some highlights of my journey through these professional organizations and what I have gained from them in hopes that you will consider changing your mind and being a voice for libraries in your state and beyond.

My first years as school librarian I was barely aware we had professional associations. I was new and alone. When I returned to the workforce after my children were in school, I met a professor who was checking on the student doing field experience work in my library. She told me I had to join my state association.  I did, it was the best decision I made for my career.

My first state conference opened my eyes to the possibilities of this community. At the time the association was working with the State Librarian on guidelines for school libraries. I joined one of the subcommittees. Within a few years I was on the board and eventually became president.

In 1979, I attended my first national ALA conference, conveniently held New York City which allowed me to commute each day. The size of it was almost overwhelming, but by attending AASL programs I met other school librarians, began to feel at home, and was soon serving on AASL Committees.

Over time, I discovered to my amazement that I could walk up to a leader, ask a question, and get an answer as though I were equally important. In their eyes, I was. They became my friends as did others. Some of them became national leaders, others didn’t. But they are all part of my personal network that continues to grow on and off social media.

In the process of attending conferences and being on committees, my vocabulary evolved and my confidence grew. I could speak knowledgeably on library and education issues. I became aware of trends and “what’s next.” When I had conversations with my principal, my knowledge base showed. I was able to discuss issues that were coming to the table. As a result, I was seen as an asset. My requests were not always granted, but they were taken seriously. And eventually I was the leader other librarians asked questions of.

While I belong to other national associations, ALA/AASL is my home. It is the only national association whose prime focus is on libraries and librarians. It has given us our ethical center with the Library Bill of Rights and the Code of Ethics. AASL gives us our National School Library Standards as well as the standards portal with a host of  growing resources to incorporate them (some free, some for purchase).

The websites for ALA and its divisions, including AASL are huge. Members or not, you can find information and resources on Advocacy, Legislation, Intellectual Freedom, Equity and Diversity, and much more. The Washington Office works constantly to further our agenda. The Office for Intellectual Freedom has resources and is a support if and when material in your library is challenged.

We are stronger together. ALA works to promote school libraries and librarians in tandem with AASL. The letter sent to President Biden before his inauguration is just one example. AASL also works with the state library associations. Our state library associations perform the same services as AASL on a smaller level and tailored to more local needs. Conferences have programs showcasing best practices and give you the opportunity to see new vendors and talk with the ones you use. It’s personal.

Yes, membership costs money, but to me the value and what I receive is more than worth it. Do I agree with all their positions? No. But, as a member, I can work to promote change. Do I want them to focus on my issues more? Of course, and AASL has a structure that allows school librarians to respond to those issues which affect our community.

Not surprisingly ALA/AASL are hurting financially. Membership is shrinking as librarian positions have disappeared. They need our support as much as we need theirs. I would not have the career or become the librarian I did without ALA and AASL. As we are the voices for the libraries in our schools these organizations are our voice on a bigger scale. Every librarian who joins allows these organizations to continue to advocate for us even as it helps them become better professionals. I’m not aware of the organizations for librarians in other countries, but I hope you’ll search out those that can support your success.

If you’ve never visited the ALA website, I hope you’ll take some time during these summer months to do so. If you’ve never joined at the local or state level, I hope you’ll consider it (and look for some funding to help if you need). And if ALA or AASL has made a difference in your career, I hope you’ll share your story with other librarians. It’s an ecosystem that needs all of us acting together to send a common strong message about the values of libraries.

ON LIBRARIES: Being a Leader Takes Practice

Professional musicians and athletes practice regularly to keep and raise their skills to the highest level. But all professions and crafts require practice.  This means being attentive to what you are doing and repeatedly assessing your performance. You probably do this as a librarian, but you may be not reflecting on how you are practicing – and improving – as a leader.  Making regular checks on your leadership practices will increase your skills and make you more successful.

The needs of your program keep you very busy but you cannot overlook how you are doing as a leader. As I have often written, you are either growing or dying.  There is no stasis.  And school librarians must be leaders – there is no other option.

Are you content to lead only in small ways? Anything is better than nothing, but you need to keep growing.  What plan do you have to do so? Do you go to your state (and hopefully national) conferences?  Have you taken webinars? It’s easy to complain about time, but that is a story you tell yourself.  Remember none of us have time.  We make time. When it’s a priority in your life, you find a way to do it. And leadership must be a priority.

As a quick check, think of how many times in the course of the day were you a leader? With teachers?  Administrators? If you can’t come up with instances, you need to do more to focus on your leadership practice. John R. Stoker’s post Are You Working on You? Questions for Improving the Quality of Your Leadership is a good way to take stock and expand on how you lead and how you are perceived. He puts forth ten questions that build on each other. If you’re struggling with the first few, you’ll be challenged with later questions as well.

  1. Are people motivated to follow you? – You can’t be a leader if no one is following you. When you propose a program—big or small—how is it greeted?  If you can’t enroll the necessary stakeholders to go along with it, you are doing everything alone.  Not only are you not leading, but you are also more likely to become overwhelmed.  If this sounds like you, think of how to reframe your ideas so it appeals to the needs of the people you want to join with you.
  2. Do people seek your perspective or insights? You should be known as someone who knows a lot about technology and how to incorporate it into teaching. People should recognize you as an expert in literature for your students.  If your advice isn’t being sought, why do you think that is?  Perhaps you give the impression you are too busy. Being approachable is an important part of being a leader.
  3. How open am I to different perspectives about tough issues? Now more than ever, we need to be models of civil discourse. Teachers and administrators may have different views on what you add to the collection. While you must be true to your philosophy and professional ethics, how you hear their feelings and react to them will affect their perception of you as a leader.
  4. What situations or feedback cause me to get defensive? When we get defensive, the other person tends to react badly as well, and we are certainly not behaving like a leader. Listen for the message rather than focusing on the delivery method. Respond calmly, once again showing how well you can engage in civil discourse.
  5. Why do I take certain situations personally? This is an excellent self-analysis question. We usually react personally when it touches on old feelings of inadequacy and vulnerability. Even if you never stop the internal reactions, being aware of why it is a trigger will help you put it in a proper perspective and move forward positively.
  6. How does my communication style affect others? This is big. In talking with others, there is what we actually said, what we intended to say, and what the listener heard. Ideally, they are all the same, but they may be three different things.  Tune into the body language of the person with whom you are speaking and ask for feedback to ensure your communication was clear.  If you are communicating by email, re-read before sending it.  You may not realize how your words will be received.  If it’s very important, ask someone you trust to read it and tell you what they got from the message.
  7. How does my mood or state of mind influence the decision-making of others? Your mood affects your body language. If you are tense, angry, or frustrated when asking for support, those negative feelings will be communicated (making the answers to Questions #1 and #2 more likely to be no).   In that case, you will probably not get what you seek. Breathe and check your mindset before initiating the conversation.
  8. Do people view me as negative and cynical or positive and passionate? This is basic to being a leader. No one wants to be around someone who exudes negative emotions and is always finding fault and complaining.  If people don’t want to be around you, how can you be a leader?
  9. What personal characteristics of others bother me the most? This is an interesting question. Sometimes it’s people who exhibit traits you are sensitive about in yourself such as being overly talkative (this is one of mine). Other times it’s those negative attitudes of the previous question. When you are a leader, you need to be able to get along with everyone at some level. They don’t need to be your best friends but look for other qualities they have and speak to those.
  10. Do I make negative assumptions or judgments of others, or do I give others the benefit of the doubt? Although similar to the previous question, there are differences. When I was an elementary librarian, I had a volunteer mother who struck me as being somewhat slow mentally. Over time I got to realize that although she wasn’t well educated, she had a keen analytic mind and could often spot things in my plans that I had overlooked. I had to get past my judgments.

At the end of each month, reflect back on your accomplishments and challenges.  What did you do well as a leader?  Where can you improve?  Practice may not make perfect, nothing does, but it does make you better.  And remember to speak as kindly to yourself while you’re learning as you would to your students

ON LIBRARIES: The Leader in You

If you saw the title and thought “Hilda’s writing about being a leader again” my response is – absolutely. I will likely never stop. I honestly believe every one of you is a leader.  You just may not be revealing it to yourself and others. It’s time to let your leader out for the sake of our students, teachers, and our profession. And just as you must continue to discover, practice, and improve your leadership skills, I must cheer you on, providing as much assistance as I can. I hope as this school year gets underway you challenge yourself to engage in one demonstration of your leadership.

The Vision of AASL speaks to what I have been saying for many years, “Every school librarian is a leader; every learner has a school librarian.”  The only way we are going to stop losing school librarians is by being valuable leaders in our school communities.  Those of you who are leaders have two tasks: become even more visible as leaders and help the school librarians in your district and state to become leaders.

A Google search yields scores of definitions of what a leader is, but the one I like best is from Vocabulary.com: “A leader is the one in the charge, the person who convinces other people to follow. A great leader inspires confidence in other people and moves them to action.”  You are leading when you work with your students and engage them.  You are being a great leader when they feel they can really do what at first seemed like an overwhelming task.

The same skills can apply in your dealings with others.  Joel Garfinkle, writing for the business world, identifies and explains 8 Traits of Great Leaders. Many of these you are using with your students. It’s why your lessons work.  The next step is to think of how you can use these traits in throughout your school and beyond.

  1. Great leaders have integrity – It’s why your students trust you. And your teachers do as well. They know you keep confidences. You also uphold the ALA Code of Ethics and the Library Bill of Rights.
  2. Great leaders have intelligence –It’s why you can help others. You know your stuff.  This intelligence is also social and emotional intelligence.  You have empathy. This is what, along with trust, helps you build relationships.  Don’t forget to show how you can help your administrator. What is his/her vision?  What do they want to accomplish? Use what you know to help them achieve it.
  3. Great leaders have high energy – It’s why you keep coming back. You can’t be a school librarian without it. Even on a fixed schedule, you can’t predict what demands will be made of you during the course of the day. Your high energy communicates to others your enthusiasm for what you are doing. Don’t forget to build in “me time” to avoid overwhelm and stress which will sap that energy.
  4. Great leaders bring stability – It’s why you can stay cool in a crisis. (You may choose to fall apart later.) This calm inspires confidence in you and your program. It is a reason for people to look to you for help when things get crazy. It’s why they will follow your lead.
  5. Great leaders have high standards – It’s why you have a Mission Statement. This works in addition to the ALA Code of Ethics and Library Bill of Rights. It represents what you see as your purpose and what your school library program is determined to deliver. Everything you do is related to that statement.
  6. Great leaders have a strong inner voice – It’s why you can stay focused. You trust your intuition and your gut to help direct you in your decisions. This is part of why you are calm in a crisis.  It is powered by your Mission, Vision, and Philosophy.  If you haven’t taken the time to create these, do so.  That inner voice will serve you well.
  7. Great leaders are confident in their decisions – It’s why you can get back on track. You may always feel very strong in this trait but trust your inner voice, standards, intelligence, and integrity. Allow yourself to make mistakes, recognizing you will grow from it. Your confidence, like your calm, contributes to having people follow you.
  8. Great leaders invest in their own growth – It’s why your program keeps getting better. I have always felt strongly about this. You are responsible for your professional development.  There are so many opportunities from webinars, Twitter chats, professional journals, and, of course, conferences.  (I am an unabashed conference junkie.) You must be a member, preferably an active one, in your state library association.  You should also join—and participate- in at least one national association.  Working at that level will bring out your leadership skills.

ON LIBRARIES: Plan Your PD

Summer vacation is either imminent or has already begun. The last thing you may want to think about at the beginning of your time off is work, but after you give yourself a little time off to relax and regroup, this is the perfect opportunity do just that – think. Most of our time is spent doing and reacting to all that is going on around us. For the next few months, take time to reflect on what you might need and where you want to go next.

Have you been (or feel) too busy to “grow? Biology tells us organisms are either growing or they are dying.  It’s true for your professional growth, and true for the growth of your program.

Professional Development (PD), being a lifelong learner, is imperative for school librarians. Sure, your district probably offers PD workshops at least once a year. But the reality for librarians is that what is offered at best only touches on our practice.  If you want to grow, you have to take responsibility for your own PD.

My favorite PD are the national and state conferences.  They offer a wealth of opportunities for learning, networking, and leadership. And with a few exceptions state conferences are nothing like the national ones so both are worthwhile.

ALA Annual is coming up in Washington, D.C. from Thursday, June 20th until Tuesday, June 25th, and the professional development you get (not to mention the swag!) is superb. You don’t need to be there the entire time.  If you are still in school, get there by Friday evening and leave Sunday night, and you will learn plenty.  Plus DC is a great place to visit if you’ve never had the chance.

Do your best not to make cost an excuse. I have attended every ALA Annual since 1979.  Most of the time the money came out of my pocket.  I listed it as a professional expense on my taxes.  I regard my memberships and conference attendance as a cost of doing business, no different from what it cost to drive my car to work or have suitable work clothes.  PD is invaluable.

Everything you need for registering and housing is online and you can check the Schedule for AASL programming in advance. Don’t forget to see what ALSC is doing if you are at the elementary level and what YALSA is offering if you are at a middle or high school.  Look for amazing speakers who will be there and plan your time.

Every other year, I strongly recommend you plan to go to the AASL Conference which is being held this year in Louisville, Kentucky from November 14-16. The AASL Conference is my favorite because it’s all about us.  Every program, every speaker, and every vendor is focused on school librarians. That’s what is special about AASL.  It’s the only national organization who speaks solely for school librarians.

The best reason for attending an AASL Conference is the people.  This is your opportunity to expand your PLN nationally (and in some cases, internationally). When eating at the restaurants either at the hotel or the conference floor, don’t sit alone.  Join others and engage in conversation.  And, of course, exchange business cards to be sure you connect afterward. After so many years of conference attendance, I look forward to seeing the many friends I have as well as meeting new ones.  With some, I schedule dinners or lunches in advance, and this will happen to you as well.

Great as they are, conferences aren’t your only PD option. Summer is a terrific time to catch up on your professional reading. If you are a member of AASL you receive Knowledge Quest bimonthly, and probably haven’t time to read it. (The current issue is all about the different ways the National School Library Standards can impact your teaching and learning.).  Then there are all those issues of School Library Journal or Teacher Librarian you haven’t read… yet. Take time to intersperse these with your ever-growing pleasure reading list.

Summer is a time for relaxing and rejuvenating.  You do need that time off.  Hopefully, you can balance it with taking the time your career needs and deserves to keep learning and growing. It’s what leaders do.

ON LIBRARIES: The Art of Asking

You want to attend a conference or workshop, or you want to purchase something for the library that isn’t in the budget.  Spring and fall are the most common times for state library associations to have their conferences. These are always excellent sources of Professional Development (PD), but many librarians don’t attend because they aren’t given the time and/or the money.

What do you do?  Do you ask anyway?  Many choose not to if past experience has led to your administrator turning you down.  But we know – if you don’t ask, the answer is always, “No.”  Even when you are all but certain you know the answer, you can get heard and receive a different result if you frame your request differently.

The first thing to do is look at how you ask now.  Do you send an email with the information or ask in person? It’s far too easy for an administrator to send a quick refusal via e-mail. You need to meet in person, and you need to plan your campaign in advance.

Before your meeting go to your association’s website and carefully review the programs at the conference.  Which ones are you likely choose?  Invariably it’s those that have bearing on what you do with teachers and students.  Make a note of which ones you plan to attend along with how you hope to implement what you learn.

Check the keynote and luncheon speakers.  What topics will they be covering?  Do these have any relevant connection to what you are doing in your school? Or a connection to a goal of your administrator? Knowing these things and being able to speak to the benefits will support your cause for funding. If you also need to be looking at new purchases for the library, try to find out which vendors will be there.  You can assume that automation systems, some publishers, and database companies will be in attendance.

Prepare a bulleted list, divided by categories such as technology, literature, STEM, and critical thinking. Your list should be in order of what you principal most values. Armed with your information schedule a meeting with your principal.  Studies show that Friday at the end of the day is the best time.  Your principal is least harried then.

You don’t want to take more than ten minutes or your principal is likely to start checking his/her watch. Plan your presentation carefully. Lead with the needs of the students and/or teachers.  For example, you might say, “Our students are having difficulty finding valid pro/con sources for their papers. To deal with the problem, I want to investigate the best and most reasonably priced databases to help them.”  Then mention the conference.

Continue with one or two more items and give your principal the list you prepared.  State that the conference is PD directed towards school library programs, will be of benefit to the whole school. Then ask for the professional day(s).  If you get it, also try for reimbursement.  Remember, if you don’t ask, the answer is always, “No.”

Is this guaranteed to work?  Of course not, but it will certainly improve your chances. Having this meeting shows you are interested in improving the library program and your skills for the school, and when you come back next year and ask again (which you should no matter the answer!!) you very well might get a different answer.

If you are willing, let the principal know this is so important you will take a personal day.  After the conference write up a brief report (no more than one page) of what you learned and how you plan to use it. If you were given the time or funding, make sure to offer your thanks. When you have a lesson that incorporates something you got from the conference, invite the principal and/or video the highlights so he/she can see the benefits in action.

Asking for something larger (read: more expensive) requires even more planning.  Way back in the early 1990s, CDs were the emerging technology.  Encyclopedias and some databases were available in this form.  In order to easily access them, you could get a CD tower that enabled the switching to occur seamlessly to the user.  Unfortunately, the towers were expensive.  (I really think they may have been $20,000 since computers were costing about $9,000.)

I was working in a district that voted down the budget twenty times in my twenty-two years there. I scheduled a meeting with my Superintendent, knowing even my principal couldn’t authorize that much money without doing some begging for me which wasn’t going to happen. I met with her during the summer.  And I heartily recommend you do this every summer – normally with your principal.  This is the best time to negotiate for anything including getting professional days and reimbursement for conferences in anticipation of the upcoming budget preparation in the fall.

As I anticipated, my superintendent was somewhat taken aback by the price tag. I agreed but reviewed why we need it.  She said I had to cut my existing budget someplace.  After looking at the possibilities that would least impact the program, we ended up cutting some book money, some A-V purchases, and a few other places.

When fall came and I had to submit my budget for the next year, the CD tower was on it.  I made sure my principal knew it was “pre-approved,” explaining that because the cost was so high I wanted to be sure we would all be on the same page.

I didn’t always get what I wanted.  Sometimes I had to modify my requests or recognize it was a lost cause.  But I did get a high percentage because I was prepared, persistent, and flexible. Asking for what I wanted took work and planning, but it was always worth it – no matter the answer. I showed I was a leader and that I was always working to improve the library program to benefit students and teachers.

It pays to ask, otherwise… they are going to say “yes” to someone else.

 

ON LIBRARIES: You and Your Professional Development

 

professional dev1If you want to be the best possible librarian you can be, you must take responsibility for your own professional development. You might feel it isn’t fair, since teachers don’t have to do this, but fair is not the issue. The only way you will get what you need is to seek it out yourself.

To stay current with constant changing world and learning how to integrate the latest trends and technology into your program, help teachers, and continue to prepare students for their future, you need to pursue relevant professional development. “Relevant” is the key term since most districts provide professional development several times a year. While these are helpful in understanding what is being required of teachers, they rarely are directly helpful to you and your program.

Free PD

Your first concern is likely to be cost.  Teacher PD is usually paid for by the district, but this isn’t true for librarians. However, you don’t have to let this stop you. We just have to be more creative.  And the long term and professional cost of not finding ways to include this is potentially very high.costs

Your colleagues can often be a source of highly relevant, useful information.  There are numerous Twitter Chats you can join with different themes and days and times when they are held.  This Piktochart infographic has several excellent ones.   For an explanation of how the chats work and brief descriptions of some (including a few from the Piktochart infographic) go to Top Twitter Hashtags for Librarians.

Library magazines such as School Library Journal frequently host webinars. They are normally held in the afternoon so may be impossible for you to attend live, but most make the archive available to listen to at a more convenient time. You can pick and choose which ones are of greatest interest to you.  Since these are free, you can’t always find exactly what you want, but you may discover something you hadn’t considered.

aasl ecollabAASL offers some free webinars through their eC0LLAB page.   For example you can choose “A 21st-Century Approach to School Librarian Evaluation” or A School Librarian’s Role in Preventing Sexting & Cyberbullying.”  Two excellent possibilities are the ones on the 2015 “Best Apps for Teaching & Learning”, and “Best Websites for Teaching & Learning.” The webinars discuss some of the winners for the year and give you great ideas to use with your teachers and students.

Occasionally a publisher hosts a webinar. These are always free, but obviously they have a product to sell.  It doesn’t mean the webinar isn’t worthwhile.  If you are curious about the product, it’s no different from seeing a presentation at a conference.

Quality PD at a Range of Prices

The best source for relevant professional development comes from your state and national library associations.  In addition to the free webinars AASL offers, they also have online asynchronous e-courses. The AASL e-Academy offers a number of options.  A four-week course is $119 for members, $245 for non-members, and $95 for student AASL members. Courses are offered on a rotating basis, so if one you are interested in is not being offered in the near future, you can contact Jennifer Habley at AASL and she will let you know when it will be scheduled again.

Get creative about your PD!

ALA editions offers e-learning in the following areas: Computing, Technology, & Web Design; Copyright; Management; Programming, Outreach, Marketing and Customer Service; Personal Development; Reference; Cataloging and Metadata; Collection Development; and Information Literacy and Library Instruction.  These are all connected to books published by ALA and part of the cost is for an e-book that goes along with the course.  For example under Personal Development you can see a course I am teaching “Being Indispensable: A School Librarian’s Guide to Proving Your Value and Keeping Your Job” which is a 6-week asynchronous course and will start on July 18.  Prices vary from one to the other, but this course is $195.  I am currently teaching one on New on the Job and it is $245.
